Data centres cannot be staffed. In the Uptime Institute's 2025 global survey of more than 800 owners and operators, 46% reported difficulty finding qualified candidates and 37% reported trouble keeping the ones they hire - and that is for buildings that already exist, before a single AI campus opens.
Here is what almost nobody tells the trade: as racks get denser and cooling goes liquid, the scarce person on site is not the server technician. It's the mechanical technician - chilled water, CRAH and CRAC units, plant, pumps, controls. If you have spent three to eight years on commercial HVAC-R, chillers, refrigeration or a hospital or refinery plant, you already have most of it.
What you're missing is narrow and fixable: knowing what the job is even called, which four credentials get a resume read, how to translate plant experience into the language a critical-facilities hiring manager screens for, and which door to walk through first (third-party O&M and facilities-management vendors, before the hyperscalers).
This is a crossover playbook for one reader, not a survey of the industry. It covers the honest parts too: shift work, on-call, escorted access, what the interview actually asks, and what the pay spread really looks like - quoted only from employer-published bands, never annualised from an hourly rate, always with its source and date.
Safety and licensing are signposted throughout. NFPA 70E qualified-person status is determined by your employer's own program - a certificate is not qualification - electrical installation work is licensed by state and often county, and refrigerant work is scope-limited under EPA 608.
